Core Role Purpose

The prime purpose of the role is to provide strategic consulting to the business and HR leaders to help them identify ways in which they can improve the overall effectiveness of their organisations, with a focus on shifting culture and improving leaders and organisational performance through the people dimension including employee engagement.

Context

The Consumer Healthcare business is a global end to end business of around 25,000 employees from R&D, Quality and Supply Chain and the marketing and commercial organisation.

We are currently five months into implementing a Joint Venture with Pfizer and plan to spin from GSK to a standalone organisation within 3 years.

The high level cultural attributes, values and expectations have been defined by the senior leaders and now need socialisation with the whole organisation to help refine and reshape them to create a culture that all employees can engage with, that delivers the business strategy and that can be lived through our global organisation.

A 3 year culture plan needs developing and implementing to accelerate a culture shift that will enable a successful new Consumer Healthcare standalone organisation.

Specifically, for the next 2 years this role will focus on shifting culture in preparation of the Consumer Healthcare business to spin as a standalone company.

The role will be accountable for working with the organisation to shape and define the culture required then design and implement interventions to shift the culture, working with leaders for top down leader led change, as well as strategies to create bottom up mindset and behaviour change using social networks.

The role will also need to utilise people data and analytics to inform the shift in culture and future interventions.

Key Accountabilities

  • In partnership with Head of HR, senior HR and business leaders including CHLT develop a Consumer Healthcare 2-3 year future focussed culture plan to support successful delivery of the business strategy for the standalone organisation.
  • This will be comprehensive whole system plan including leader led change and emergent employee led change that delivers a shift in mindset, behaviours and ways of working of the whole organisation against defined culture priorities.

  • Consult with the business to diagnose and design the culture interventions leveraging expertise across the TL&OD CoE specifically in Talent, Learning & Development, Reward and Employee Experience and Change to shift the culture.
  • Work with the business to identify specific risks and opportunities for culture and put in place plans to address these
  • Challenge and coach senior leaders and HRBLs to role model and story tell the new culture bringing to life for the organisation and to lead the culture agenda for their business.
  • Lead the implementation of cultural levers from the CoE into Consumer Healthcare so they effectively help shift culture e.

  • Drive actions through the analysis and insight gained from key people metrics e.g CET / HRLT dashboard, GSK and One80 surveys.
  • Work with the Data and Analytics team and Consumer Strategy, Data and Analytics team to use data to create insights about the culture and leadership capability to inform the culture plan and prioritise interventions and measure culture shift
  • Design and facilitate CHLT level culture reviews and discussions with HRLT lead to create alignment and prioritisation of the culture agenda.
  • Work with Operating Model workstream to ensure that change in mindsets, behaviours and other culture elements are built into the standing up the new operating model.
  • Experience :

    A deep expert in Organisation Development and in particular culture change who can work with C-suite leaders in the business and HR, with the below experience :

  • Specialist expertise in organisational behaviour, leadership effectiveness, change, development and employee engagement in a way which skilfully marries external best practices with an ability to understand business context and culture, hence increasing the likelihood of successfully improving performance and sustaining change;
  • Proven experience and expertise in culture change from diagnosing and defining culture through to designing and implementing interventions that measurably shift culture, resulting in changed behaviours, mindsets and ways of working.
  • Helping leaders and their teams to identify and manage the challenges that result from performing in uncertain, complex and ambiguous environments;
  • Excellent consultancy skills with confidence and ability to influence, challenge and coach at a senior leader level and in a complex matrix.
  • Significant and deep practical experience in applying OD expertise at the individual, team and organisation level
  • Consistently and effectively building relationships with senior stakeholders and also front line employees.
  • Action research application, using interactive inquiry processes that balance problem solving actions implemented in a collaborative context with data driven collaboration analysis and data analytics and insights to understand causes and drive decisions on future interventions and areas of focus
  • Experience in understanding human behaviour and psychology at individual and group level to optimise performance
  • Identifying and working with external third parties and consultants to deliver initiatives or support interventions that deliver cultural change.
  • Working in a complex, matrix organisation which is culturally and geographically diverse with multiple stakeholders in HR and the business.
  • Proven experience of co-ordinating different groups and developing and working with complex plans at a global level to drive efficient delivery.

  • Consumer Healthcare experience or working in FMCG business preferred.
  • Preference for advanced degree or qualification in Organisation Development or related field
  • Personal qualities important in this role :

  • Ability to employ a variety of approaches; agile, flexible and adaptable to situations.
  • Demonstrated learning agility and organisational skills, with the ability to deal with complexity in a fast-paced working environment.
  • Desire for excellence, striving for constant improvement and increased efficiency, with a proven track record of project delivery.
  • Strong consulting and relationship building and communication skills, to work across different cultures and ability to adjust to different approaches
  • Self-starter and natural drive to implement and see follow through on commitments.
  • Data driven, using information to inform decisions and solve problems.
